Abstract: This paper aims to integrate key concepts and identify factors affecting the organizational commitment to younger generations within the workforce in Korea. It addresses two research questions: (1) How has the organizational commitment of the MZ generation in South Korea been defined and assessed in the literature? and (2) What factors in the literature have been shown to influence the organizational commitment of the MZ generation in South Korea? Following Torraco's (2016) guidelines, we employ an integrative literature review to answer these questions and organize the outcomes based on Lewin's field theory. The findings from the first question reveal that prior research primarily emphasizes affective commitment due to its perceived significance surpassing that of continuance and normative commitment and the unique traits of the MZ generation in Korean organizations and institutions. Regarding the second question, we identify various influencing factors that distinguish the organizational commitment of the MZ generation from that of older generations, encompassing individual, group, and organizational aspects. These results will guide future research and practice, contributing to a better understanding of and improvements in the commitment of the MZ generation.
